Business Leaders interview: Roberto Castro

Tell us a little about yourself and your business.

I was born and raised in Mexico, where my passion for hospitality began early while earning a degree in Hotel and Restaurant Management. Over the years, I expanded my expertise in Cancún, Tulum, Riviera Maya, and internationally in Orlando and Texas, USA, by working in various sectors of the hospitality industry, including restaurants, QSR, fine dining, theme parks, and the wine industry. This diverse experience has provided me with a comprehensive view of the industry. I gained hands-on experience working in boutique hotels across multiple departments.

To further enhance my knowledge, I pursued a master’s degree (MBA), equipping me with advanced skills in leadership, finance, and strategic planning. This combination of academic and practical experience led to my current role as Director of Operations, where I oversee daily operations, manage teams, and lead strategic growth initiatives for a luxury hotel group.

What motivates you in your work, and what do you find most fulfilling about being a business leader?

What motivates me is making a meaningful impact on both my team’s lives and the guest experience while driving growth within the hospitality industry. It’s incredibly fulfilling to see how my decisions positively influence the business, foster team development, and enhance guest satisfaction. I thrive on creating tangible improvements, whether by optimizing operations or helping my team grow and succeed.

How did you develop your leadership skills, and how would you define your leadership style?

My leadership skills have developed through years of hands-on experience, mentorship, and a commitment to continuous learning. I’ve had the opportunity to work alongside exceptional leaders who have shaped my approach, allowing me to refine my style over time. I would define my leadership style as collaborative and strategic, with a strong emphasis on empowering my team.

I believe in leading by example and creating an environment where open communication, trust, and mutual respect are at the core. I focus on setting clear goals and providing the support and resources needed for my team to achieve them. I ensure that every team member feels valued and motivated to perform at their best. My goal is to not only drive success for the business but also to help individuals reach their full potential.

Innovating is crucial in our diverse industry. How do you stay ahead of trends and incorporate them into your global strategy?

I stay ahead of trends by constantly engaging with industry news, attending international tourism fairs, and listening to guest feedback. I also collaborate with colleagues globally to understand emerging trends and how they can be adapted locally. Innovation comes from understanding both the market and the customer, so I focus on aligning our strategies with the evolving expectations of our guests.

What do you consider to be the key component(s) of effective business operational development?

Effective business operational development requires a balance between efficiency and adaptability. Clear communication, data-driven decision-making, and a culture of continuous improvement are critical. Understanding the team’s strengths and areas for development also plays a significant role in shaping operations to meet business goals.

How do you approach identifying areas for improvement within a company’s operations?

I take a hands-on approach, starting with feedback from department leaders and data analysis to identify inefficiencies. I also observe day-to-day operations to understand root causes. Regular input from the team and guest reviews are essential for pinpointing improvement areas. Once identified, I collaborate closely with the team to develop actionable solutions that drive better performance.

Where do you think the most promising investments should focus?

Investments should prioritize people, as we are in the service industry, focusing on the development and well-being of teams, which is key to long-term success. Equally important are sustainable, tech-driven solutions that enhance guest experiences through personalization and convenience while integrating eco-friendly practices. In hospitality, these strategies not only differentiate businesses but also provide strong long-term returns.

What is or are your biggest career achievement(s)?

One of my most significant career achievements as Director of Operations was leading the successful post-COVID-19 relaunch of multiple hotels, beach clubs, restaurants, and an outlet restaurant, resulting in a 35% profit margin increase within 12 months. By implementing strategic initiatives, we elevated guest satisfaction to 96% and improved overall profit margins by 22%. I also developed and executed a financial management strategy that further boosted margins by 18%. This success was achieved by leading a team of over 100 staff members, enhancing employee retention by 10%, and fostering a culture of continuous development that elevated both team performance and leadership across the board.

Do you have examples where your leadership made a difference? If so, what were they?

Recognizing the importance of sustainability in the hospitality industry, I led the implementation of eco-friendly initiatives and certifications across our properties. These efforts included reducing waste, conserving energy, and sourcing locally produced, sustainable products. Not only did these changes align with our brand’s values, but they also resonated with an increasing number of eco-conscious travelers. This strategy helped differentiate us in a competitive market while also positively impacting our financial performance by reducing operational costs and attracting a new customer base.

What’s the most important leadership lesson you’ve learned?

The most important leadership lesson I’ve learned is that transparency and empathy are essential. People are the core of any business and being honest with them while understanding their needs builds trust and drives better results.

How did you identify and seize opportunities for advancement in your career?

I’ve always made it a priority to network with industry leaders and continuously develop my skill set. By staying informed about trends and opportunities, I’ve been able to position myself for growth. Seizing opportunities also comes from being proactive in taking on new responsibilities and demonstrating results.

Have you achieved everything you wanted in your career so far?

While I’m proud of what I’ve accomplished, I believe there’s always more to achieve. I see every challenge as an opportunity for growth, both personally and professionally. The hospitality industry is constantly evolving, facing new challenges, and I’m committed to continuing my contributions to make it better globally. My passion lies in driving innovation and excellence, ensuring that every experience—whether for guests or teams—continues to improve and adapt to the needs of the future.

How important is personal development to your success, and how do you approach it?

Personal development is essential to my success. I regularly assess my strengths and areas for improvement, engaging in professional courses, reading, and seeking mentorship. This commitment to continuous learning helps me stay sharp, adaptable, and prepared for the evolving challenges of the industry, ensuring long-term success.

How do you prioritize tasks when everything feels like a priority?

I prioritize tasks by focusing on those that will have the most significant long-term impact on the business. I assess each task’s urgency and importance, ensuring they align with our strategic objectives, and delegate whenever possible to maintain efficiency and focus on what truly drives growth.

What was the hardest decision you have taken as a leader?

One of the hardest decisions I’ve made was supporting the temporary closure of our hotel for renovations, fully aware of the impact it would have on staff and operations. However, I recognized it was essential for the long-term success and sustainability of the business, ensuring we could continue to provide a top-tier guest experience in the future.

What steps do you take to measure your own performance?

I consistently set and review both personal and business-related goals to ensure continuous progress. I actively seek feedback from peers and mentors and closely monitor key performance indicators, such as financial metrics and team engagement. This approach allows me to analyze my performance effectively and make necessary adjustments for improvement.

What does success mean for you as a business leader?

For me, success means creating a thriving business where the team is motivated and growing, guests are satisfied and sharing their experiences, and the business remains profitable. In the long term, it’s about building a legacy in the hospitality industry, achieving financial stability through strategic investments, fostering a strong community, and consistently giving back.
